Dear Madeleine,

I manage R&D for a large medical device company. I am at the tail end of my work life. I wanted to retire at the end of this year, but our executive team is encouraging me to stay until I feel comfortable that someone on my team can step into the role.

Right now, I am not seeing a likely replacement. The job requires a wide mix of skills and activities. Although I have shared development ideas with my direct reports, I don’t see anyone doing anything differently.

I just sense that no one really cares much about the job or has the ambition to do anything other than the bare minimum. How can I light a fire under these people?

Dear Where Is the Spark?

It might be you, my friend. It sounds like you have made some suggestions that your folks may not quite know what to do with. And they may not know why they should bother.

Getting your people fired up to develop themselves for a senior leadership role requires you to intentionally and systematically tap into their dreams and aspirations, understand their identity—how they see themselves, and convince them of their agency—the extent to which they are empowered to go beyond where they think they can go. It’s up to you to create an environment where each of your people sees what’s possible, why it matters, and how they can grow into it.

Here are some ideas for how you might approach creating such an environment:

1. Share a Vision of What Leadership in Your Organization Can Be

You can do this with your entire team, in small doses.

    • Describe what great leadership looks like in your organization—not just in competencies, but in impact.
    • Share examples of leaders in your company who are admired. Why are they effective?
    • Talk about the difference leaders can make at a senior level. Tell stories. You might say something like: “Leadership here isn’t about position—it’s about shaping direction, driving culture, and building something bigger than yourself.”

    The challenge with this idea is that you will also be held to the standards you talk about.

    2. Spot and Call Out Potential

    People rarely see leadership potential in themselves unless someone points it out.

    • Tell individuals specifically what strengths or behaviors you’ve seen in them that signal leadership potential.
    • Make it personal and credible: “I see you as someone who could be a strategic leader here because you consistently…”

    Don’t wait for them to ask. Plant a seed anytime you see something a person can build on.

    3. Connect to Personal Purpose

    Deep motivation comes from alignment with identity and values. Who is each team member, at their core? How do they see themselves? What matters most to them?

    • You might ask: “What kind of impact do you want to have?” or “What problems do you care most about solving?” or “What interests you most about what we do here?
    • Once you get some answers, you can connect to ways that senior leadership might offer them a bigger lever to engage in activities that mean the most to them.

    4. Share Responsibility

    Growth accelerates when people feel responsible for something bigger than their job. Look at what you do daily and figure out what you can delegate. Start out small, and build.

    • Assign stretch responsibilities that align with senior leadership competencies, such as cross-functional work, strategy development, or mentoring others.
    • Let them lead change, not just manage tasks.
    • Frame it: “This is a great chance to build the skill set senior leaders need.”

    5. Make Development Visible and Structured

    If development feels fuzzy or unsupported, it can easily fall by the wayside—which is what has been happening for your people.

    • Build or recommend a clear pathway: rotational projects, leadership coaching, mentoring, strategic courses. Build on strengths or identify specific gaps they can work on.
    • Use individual development plans (IDPs) tied to specific leadership competencies. If your organization already has these, use them. If it doesn’t, create the ones you think are most critical. Start with one or two and be careful not to overpower people with too much, too soon. The key is to start with low-hanging fruit. What is a small thing that might be possible and would make a big difference?

    6. Celebrate Progress and Model the Way

    People need to see development as a rewarding investment; otherwise, it just feels like extra work.

    • Acknowledge each person’s accomplishments and growth in public settings. This reinforces motivation and can inspire others in the group to rise as well.
    • Share your own development journey, including struggles. This normalizes growth and makes leadership feel attainable. It would require you to be vulnerable, which could be uncomfortable. But it will humanize you and remind your people that you weren’t always the boss.

    You will learn a lot about your people as you try some of these suggestions. The obstacles will become much clearer. You may uncover irrational fears that you can allay. You may find that some of your folks are already overwhelmed by their workload and don’t have the bandwidth to take on anything else. You may uncover some cynicism; e.g., you may hear that the organization is perceived as very political. Cynicism is data that can help you pinpoint assumptions about falsehoods that you can dispel, or about realities you hadn’t noticed or considered important. You can help everyone shift their mindset and support them in navigating obstacles.

    This will be a lot more work for you—and, of course, for them. But if they know you care and are paying attention, I guarantee a few will rise to the top. And then you can retire!

    Dear Madeleine,

    I’m a tech founder and have developed a tool called “burnout tracker,” which is embedded into our 1:1 tool. Without going into too much detail, the tracker is able to predict when a support conversation between manager and employee is needed.

    Here’s my challenge: What is common sense to me seems to be a foreign language to many of the managers using our tool; for example, that during a support conversation, the leader listens to the direct report and provides help where they can.

    Yes, the phrase “support conversation” is a bit vague. But to me, that’s where the gold is. By simply asking “How can I best support you at the moment?” the leader can get the team member to provide insights into what they need. Unfortunately, this isn’t happening.

    I think the managers feel ill-equipped to have support conversations. It feels strange to them—they mistakenly believe they need to play the role of therapist. 

    So, if the employee says they are burned out, what should the manager do next? My natural response would be to first ask the employee more questions. Sort their answers into two buckets: (1) things I can help with; and (2) things I can’t. Then help with the things I can, empathize with the things I can’t, and find resources that may be able to assist. 

    Is there a framework or model I can share that would help managers feel more confident going into a support conversation?

    First, thanks for your kind words. They mean the world to me!

    Now, to your question. I love the idea of a burnout tracker. If only we humans had a handy gauge on our forearm—like a gas gauge—that could alert us to an empty tank while we still have time to do something about it.

    This is a big can of worms, partially because you are right—managers are terrified of conversations about the complexities of being people. It is sad that smart people think they need an advanced degree and a credential to do that. When I taught coaching skills to managers and leaders, I heard the question “Wait, are you telling us we need to be therapists?” a million times.

    So the first order of business is to train all of your managers in simply being a human being who can have conversations with other human beings about being a human being. To be fair, this is a big ask in the tech industry, since many who end up working in it would much prefer to not have to interact with humans. Am I biased? Maybe. But this is what being a manager means, so it would be good if managers understand that from the get-go. I know you can’t go back in time, but it’s never too late.

    The average manager doesn’t receive manager training until they have been managing for ten years. So you are not alone. Here is a white paper—Core Skills Every Manager Should Master—that outlines the core skills every manager needs as well as the elements that help, or prevent, the building of trust.

    Trying to track burnout is also a can of worms because, in my opinion, once symptoms of burnout appear, things are already so far gone that it’s hard to turn them around. It’s best to catch the problem early before it causes real trouble.

    Christina Maslach, coauthor of the book The Burnout Challenge: Managing People’s Relationship with Their Jobs, says helping people cope with stressors is a good step. But it is far preferable to address the origin of the stressors that cause burnout in the first place. You might check out how she recommends your managers do that.

    Finally, I propose that individuals who are feeling chronically overwhelmed, cynical, and hostile about the organization, and also losing faith in their own effectiveness, are probably not going to be willing to make themselves vulnerable to their manager. The manager can ask questions all day long, but if they are hoping their people will spill the beans about what is really going on, that will only happen if the relationship was properly set up at the beginning.

    You have to remember that many employees, no matter where they were raised, internalize the story that work is a contact sport. It is a Darwinian fight to the death out there, and only the strong will survive. The age of managers being the agent of a harsh organization is not that far behind us. People need to have evidence that their managers see them, hear them, and have their backs. Managers need to nip the “Hunger Games” story in the bud by seeking to understand their employees’ strengths, development areas, and dreams. They need to do their utmost to tailor the job to the best of each employee and monitor each person carefully to make sure that the job is actually doable for each person.

    So, the question “What do you need?” should be asked at every 1:1 meeting. Having a manager ask questions and identify how they can help is best done weekly. Address the small obstacles and blockers early and often, and escalate the large organizational ones before they get out of hand.

    Burnout is just a modern word for the despair experienced by humans who are stuck doing jobs that can’t be done. The condition is universal and ancient. The best way to avoid it is to build support into the manager/employee relationship early, and weave in support every step of the way. That way, when people need it the most, they will be much more likely to avail themselves of it.

    Your instincts are right on. It is inspiring to know that at least one tech founder out there cares enough to create a tool and ask the question. Keep going!!!

    COVID-19 has been a major disruptor, forcing countless organizations to innovate and make a rapid shift to the virtual world. In some ways, this has been a good thing. Many businesses—including ours—have expanded operations and found new revenue streams online. People working from home have gained more flexibility in their work day and are saving money and time they used to spend on commuting to the office.

    A Troubling Trend

    Yet the negative impact of the pandemic on people has been significant. For example, those working remotely are dealing with the stress that comes from having no physical difference between the workplace and their personal space. They are discovering that it takes extra effort to maintain meaningful work relationships. Perhaps the most troubling trend is that people in organizations around the world are experiencing the loss of a sense of community.

    In our recent interview with Chief Executive, my wife, company cofounder Margie Blanchard, talked about the sense of community that has slipped away during the pandemic—and what people could do about it.

    Why Should People Come to the Office?

    “We have a challenge right now about why people should come to the office when they can do their work at home,” Margie said. “We need to be a lot more intentional about what’s good about coming to the office.”

    A major good thing about coming to the office is that it can spark creativity.

    “I was in the office not too long ago,” Margie shared, “and I noticed that when I was able to interact with people between meetings—when they’re relaxed, more casual, and maybe thinking thoughts that are more creative—I had some of the best conversations I’d had in a year.”

    In short, breaking away from our home office work routines and interacting with colleagues at the office can boost our creativity—and sharpen our collaborative and social skills.

    The Power of Gathering Together

    At its best, a workplace is a community, a group of people inspired by a shared vision and guided by shared values. The advantage of a community is that it creates a collective energy even greater than the sum of its individual energies. The problem is that many leaders don’t know how to foster this collective energy by making the best use of time when people are gathered together.

    “I’ve just finished this book called The Art of Gathering,” Margie said. “It’s about taking responsibility to make the most of coming together. Don’t just assume that by bringing people together, they’ll take care of themselves. If you’re having a meeting, make sure that meeting is facilitated well.”

     The key is to be intentional about fostering community.

    “Left to their own devices, people will spend time with the people they already know,” Margie said. “They won’t even get the richness of belonging to an organization. You need to take care of people knowing each other better—not just dip right into the work that needs to be done.”

    Good things can happen when people connect in a common physical space. When planned safely and well, these gatherings can bring joy and fulfillment that simply isn’t possible in the virtual world.

    Community as an Antidote to Loneliness

    Margie Blanchard sees a purpose for organizations and businesses that goes beyond simply accomplishing the organizational mission or making a profit.

    “There’s so much loneliness out there today, so much isolation,” she says. “The workplace may be the one spot where people can connect. Connection is happening less often in churches and a lot of other places, even families. Maybe there’s a supreme purpose for having a boss that cares about you, for having work that’s meaningful, for feeling good about the work you’re doing and the progress you’re making.”

    The workplace is where we can cheer each other on and get in touch with our shared humanity.

    Create Community through Servant Leadership

    The coming year will see a shift toward more compassionate leadership as leaders continue to adapt to people’s shifting needs and circumstances. But whether it’s in the office or online, leaders must learn to foster greater community. The first step is to become a trusted servant leader, focused on the growth and well-being of your people and your community.

    We all have those times when we feel out of focus or off track. When this happens to you, do you ever consider that it could be due to poor self-management practices? For example, perhaps you were so intent on achieving the next level of your career that you sacrificed your health and well-being. Or maybe you felt stuck in a relationship that you found suddenly unfulfilling.

    During my 15 years of being a professional coach, I have witnessed many clients struggling with similar circumstances. One tool I have used successfully and also suggested to clients is a values identification process. It is a powerful tool that helps people facilitate wise choices, strategize action steps that move them forward, and recognize situations in which their values are being compromised.

    A useful online resource is this values assessment from mindtools.com. This site provides a list of common values to choose from and challenging questions to help you identify personal values. Here is a simple method to complete the exercise:

    • Review a list of 30 to 40 values that appeal to you.
    • Choose 10 to 15 that resonate – values you currently honor.
    • Review the 10 to 15 once again. Notice that some can be sub-categories of others.
    • After close review, select 5 values that are most important to you from that group.
    • Review those once again. Which ones do you not want to live without?
    • Choose the top 3 values you feel are critical to who you are and what you stand for.
    • Prioritize those 3 according to your personal preference.

    If you need more help in clarifying your core values, answer these 4 questions:

    1. What values must you have in your life to feel fulfilled?
    2. What types of values keep showing up in your life?
    3. What are the values that are core to the way you do your job, maintain your relationships, parent your children, and/or lead others?
    4. What values challenge or stretch you the most?

    One of the ways I help clients refocus and get back on track is to have them identify their top three values according to personal priority. We discuss the questions listed above and determine the values that need to be enhanced or maintained. Often, the reason a client feels out of sync or off track has to do with their unconsciously setting aside an important value. Some clients are in a work environment where they feel compromised because their values don’t match the company’s values.

    In nearly every values discussion, the question of what is most important to the client emerges. At that point, it is helpful to identify action steps to realign the client with their top values. These might include setting personal boundaries, letting go of perfection, seeking a new job, or building new friendships.

    Our values are a gauge that measures how close we are to our true selves. If we stray too far away, life can feel as though we are in constant conflict. Although it is worthwhile to identify personal values, it is critical to perform an occasional self-check. Are you living, working, and leading others in a manner that brings you fulfillment? Our values often change depending on our circumstances and life experiences.

    Values identification is the foundation of self-management. It creates a level of self-awareness that helps us make wise decisions and become aligned with what truly matters.

    I have been with the same organization for eight years. My company offers anyone who has been here for seven years a reduced pay, three-month sabbatical. My boss keeps pestering me to schedule it and take one. (I totally get that this is a good problem for me to have.)

    I don’t have a partner or kids. I know I should take advantage of this opportunity, but I have no idea what to do! I have been thinking about it for years and have always thought something would come to me, but it hasn’t. I am interested in a few things, but none quite enough to take a pay cut and leave the flow of my job.

    I am at the point now where I think maybe I’m just not that interesting a person if all I really care about is my job. I am also worried that I will take my sabbatical, it won’t be the best thing ever, and I will have wasted my time and money. Any ideas would be appreciated because I feel stumped and—

    Pressured


    Dear Pressured,

    I think the pressure to do something brilliant with your sabbatical makes it hard to be creative. My first thought was how jealous I am—but then I started wondering what the heck I would do if I had three months of footloose and fancy free. It is, in fact, kind of hard unless you’ve always wanted to write a book or travel all over the world, or unless you have an extensive bucket list.

    I don’t know that you need my ideas, but I do have a couple of thoughts for you. Maybe, if we’re lucky, my readers will have some more suggestions in the comment section.

    • What do you do in your free time? There might be some clues there. If you cook, maybe cooking school? If you do yoga, a yoga retreat?
    • Do you volunteer? Maybe there are service opportunities in that area.
    • You could go talk to your HR partner and see what other people have done. Your company may have service opportunities for sabbaticals in place. One of the organizations we work with has something called a Social Sabbatical where employees get to go do service work for a month. The company that organizes it is called Pyxera Global.
    • Use my BFF Google to come up with some ideas. Look at this site I found: 100 Things to do with Your Sabbatical. I want to do about 92 of them.
    • Talk to your friends. If you have always talked about wanting to do something specific, they will know.
    • Is there something specific you could learn that would make you even better at your job? That might be an avenue.

    The most important thing is to do a bunch of research. Then put a stake in the ground and take the leap. Just changing up your routine and learning something new will be good for your brain and your soul. It probably doesn’t have to be the whole three months—maybe you will only want to take a month or two. Anything you do will be an experience and a learning opportunity. But if you don’t take the opportunity to do something, I am afraid you will regret it.

    Want People to Try Harder on Work Teams? The survey results reveal there’s much work to be done: only 27 percent of respondents said their teams perform at top levels a majority of the time.  Millennials scored their team experiences the lowest—only 17 percent said their teams operate at optimum levels a majority of the time.

    The nature of teamwork in today’s organizations is evolving. Our research shows that both team leaders and team members have a key role to play in this evolution. As a part of our survey we asked people to identify the conditions that impact the level of effort they put into the teams they work on. (See Figure 1: My Personal Effort Depends On))

    When it came to conditions that affect how much personal effort individuals put into their role as a team member, the top three statements respondents most agreed with were:

    • Whether I trust the other team members
    • The level of support I get from my team leader
    • Whether or not team members are allowed to share opposing opinions and disagree with each other

    Implications for Leadership, Learning, and Talent Development Professionals

    The amount of support a team receives also impacts overall effectiveness. The survey found that the highest performing teams enjoy greater levels of support in general, as well as higher levels of training for both team members and team leaders. (See figure 2.)

    For organizations looking to improve team training, Dr. Eunice Parisi-Carew, a founding partner and teams expert with The Ken Blanchard Companies, suggests training and development professionals be proactive and model an inclusive learning attitude.

    “Involve others in crafting a clear purpose, as well as values and goals, for your teams. Have leaders follow through by reinforcing what was agreed upon, demonstrating supportive behaviors, and walking the talk,” she explains.

    “Talk openly. Create an environment of safety and trust where people are comfortable speaking out about improving team performance without worrying about upsetting the status quo.

    “Take action. Some leaders need to learn how to let go. Don’t wait for someone else to decide it’s time to collaborate—everyone is responsible for creating a collaborative environment.”

    When people are busy, it’s normal for them to want to focus on getting their individual work done. To combat this urge, Parisi-Carew reminds us of an old adage: “If you want to go quickly, go alone. If you want to go far, go together.”

There is an epidemic of workers who are uninterested and disengaged from the work they do, and the cost to the U.S. economy has been pegged at over $300 billion annually. According to a recent survey from Deloitte, only 20% of people say they are truly passionate about their work, and Gallup surveys show the vast majority of workers are disengaged, with an estimated 23 million “actively disengaged.”

    This issue presents a tremendous challenge for organizational leaders. Even worse than dealing with the effects of people who leave your organization (studies show replacing employees can be 1.5 to 3 times their annual salary), you have to manage these disengaged workers who have decided to “quit and stay.” You’re still paying them to under-perform and ultimately undermine the effectiveness of your organization!

    In conducting over 19,000 exit interviews of employees who voluntarily left their jobs, Leigh Branham, author of The 7 Hidden Reasons Employees Leave, identified four basic needs that weren’t being met that started people on the path to disengagement and ultimately quitting a job.

    The Need for Trust — The number one priority for any leader is to build trust with his/her team members. Trust is the foundation of any successful relationship, and in the workplace it’s a non-negotiable if leaders desire to tap into the full effort and passion of their employees. Employees won’t give you their best if they don’t believe you have their best interests in mind. They will shy away from taking risks or making themselves vulnerable if they don’t feel safe and trusted. They expect company leadership to deliver on their promises, to be honest and open in communication, to invest in them, and to treat them fairly. The ABCD Trust Model is a helpful tool for leaders to understand what it means to be trustworthy and build trust with others.

    The Need to Have Hope — I’ve had the privilege of meeting football legend Rosey Grier, a member of the “Fearsome Foursome” when he played with the Los Angeles Rams, and now a Christian minister and inspirational speaker. He said something I’ve never forgotten. When speaking about his work with inner city youth in Los Angeles, Rosey said “Leaders aren’t dealers of dope, they are dealers of hope!” So true…leaders are dealers of hope. We need to instill a sense of hope in the people we lead. Our people need to believe they will be able to grow, develop their skills, and have the opportunity for advancement or career progress. It’s our job as leaders to foster that hope and support our employees in their growth.

    The Need to Feel a Sense of Worth — Despite its struggles and challenges, work is an intrinsically rewarding experience for people. We derive a tremendous amount of self-worth from our work, whether it’s something we’re employed to do or whether we volunteer our time and effort. Employees have a need to feel confident that if they work hard, do their best, and demonstrate commitment and make meaningful contributions, they will be recognized and rewarded appropriately.

    The Need to Feel Competent — Employees need to be matched in jobs where their talents align with the challenges of the work. If the work is too simple, then it’s easy for people to lose interest and become disengaged. If the employee is in over his/her head and the work is too challenging, it can lead to discouragement and frustration. Leaders are on a constant quest to find ways to place employees in that sweet spot where they are challenged at just the right level. But it’s not all on the shoulders of leaders to do this work. Employees need to take responsibility for their own development and learn how to manage their motivational outlooks.

    Ignore these four needs at your own peril! Poor leadership results in tremendously high costs to organizations, as my colleague, David Witt, discussed in a webinar yesterday.     Looking past the viral-oriented nature of this video, the main concept presented is critical for leadership. Thoughts, when attached to emotions other than sadness, generally have higher “infection” rates.

    Thus, it is important to generate more emotion (hopefully positive and not anger-inducing) around messages that you want your direct reports to remember or share. It seems idea is lost at times in the data-driven world of today, where it’s more important to get across the numbers and metrics than it is to tell a story.
    So communicate with feeling and generate positive emotions in your direct reports. Make the topic relevant to them. They will be more receptive to your messages and will remember them better. Let’s infect the world with the good germs to promote healthy thoughts.

    Just don’t anger them… or you may end up on the wrong side of a thought germ!

Passion is the positive emotional state of mind – which drives a willingness to apply discretionary effort; long-term commitment; peak performance; and satisfaction.

    Leaders need to love what they do; otherwise, where are they leading their employees? Leaders who display passion can engage the hearts and mind of employees, foster their commitment and determination, and empower their employees to meet meaningful goals.
    Passionate leaders create an environment that energizes others; mixing passion with employee involvement, and transparency. Communicating passion every day, and in different ways – a face-to-face engagement, an exciting meeting, or a quick e-mail – allows the leaders’ enthusiasm to shine. If an employee feels trusted and involved, they can share their leaders’ passions and develop their dedication to their organizations.
    Leaders with a passion have the power to instill a sense of meaning – they can provide a “bigger picture”, making the work their employees do worthwhile. Passion makes work about more than just a paycheck. People who feel that their work is valued feel empowered to make meaningful changes for their customers.

    Employee engagement and employee passion are essential for productivity, profitability, and customer loyalty. An engaged, motivated, and empowered workforce is far more likely to work at optimal levels, and have a higher performance.
    In 2006, The Ken Blanchard Companies embarked on a new study to explore the concept of Employee Passion more fully concluding that, for employees to be passionate about their work, they need to have meaningful work – which means they should understand how their work adds value to the organization and creates positive results. They need an organizational culture that encourages collaboration, sharing, interdependence, and team spirit. The work environment needs to be fair – benefits, resources, and workloads are fair and balanced. They should be given the autonomy to choose how tasks are completed; have the information and authority needed to make authoritative decisions – and know the boundaries of this; and be trusted to do their job without micro-management.

    Train Your Passion
    By asking yourself what drives you to work hard; commit; achieve; and what makes you happy, you can grow your own enthusiasm for your work. Ask yourself:

    • What makes you feel energized?
    • What makes you get up in the morning?
    • What keeps you going when things get tough?
    • What makes everything you do worthwhile?

    Passionate leaders spend time with their employees – learning about employee needs and desires, how to communicate with them, and what makes work meaningful to them. Employees with a passionate leader – where this passion is communicated and shared – are more enthusiastic and engaged. Organizations must provide meaningful work, autonomy, and opportunities for growth, encourage collaboration and recognition, and address the concept of fairness in order to maximize Employee Passion. Passion, in turn, creates driven, enthusiastic, committed and hard working employees.

    EmployeeWorkPassion4According to The Ken Blanchard Companies own research on the topic of Employee Work Passion, there are five job factors that can have a direct impact on retention: Autonomy, Workload Balance, Task Variety, Feedback, and Meaningful Work.
    Over 800 individuals responded to a survey asking them to rank these factors by order of importance.   While all five factors are important, Meaningful Work was most commonly ranked as being the #1 priority.  In other words, respondents feel that employees need to know that the work they do has a direct positive impact on their organization, whether that impact is internal or external.
    It makes sense, right?  If I’m an employee who feels my job duties are really just “busy work” that aren’t contributing to my organization’s success, will I really be engaged in my work?  If I don’t see my own work being important, how motivated will I be to go the extra mile?
    offonThink about those fabulous people who work in IT.  Lots of companies, regardless of what business they are actually in, rely on the systems and technology maintained by these individuals.  While IT support may differ entirely from the type of work being done to maintain/grow a customer base, that doesn’t mean the work is any less important.  If you have a frontline IT help desk representative who doesn’t see that their own contributions have a direct impact (i.e. employees from other departments could not complete their own work without the assistance of IT support), their quality of work may suffer.
    A common trap leaders fall into is to assume that just because their organization is in the business of making positive impacts on customers and people, that their employees see it that way, as well.  Leaders need to be proactive to ensure that their people also see the benefits of the work they complete.
    ASK your employees how they feel about their work.  Be sure to check this barometer on a regular basis.  It’s easy for people to forget their importance in the grand scheme of the organization’s success.  If your company has ever been through a series of changes, you can probably relate.
    SHOW them the results.  Ensure they know that they make a positive difference based on positive outcomes.
    PRAISE them when praisings are due.  If they did a good job, be sure to tell them!  If you hear from another employee or customer that that they did a good job, pass that along to the employee!

More specifically, it’s the act of becoming disengaged in the work you complete, whether that’s for a business or just in general.

    Chances are that you work with one or more people who have quit & stayed.  They are people who show up just for the paycheck.  They aren’t passionate about their job.  They don’t have the motivation to go above and beyond.  In a perfect world, everyone would get paid handsomely to do what they love, but unfortunately, we don’t live in a perfect world.  Almost every company and organization has employees who fit into this category.

    Amazon recently listed this trend in the annual letter to shareholders from company CEO Jeff Bezos along with a plan to deal with employees who have quit & stayed.  The idea behind this plan is that once a year, employees will be offered a payout to quit.  Depending on how many years you’ve been with Amazon, you could make anywhere from $2,000 to $5,000 for handing in your resignation.   The idea isn’t to create a high turnover rate, but instead, bring in new blood and energy where existing employees may have no interest in maintaining their career with Amazon.
    Personally, I’d be curious to know what this does to their turnover rate.  Will they see an uptick in the number of employees who move on to other companies?  More importantly, are they paying adding unnecessary costs by paying employees to resign who might resign in either case even if they weren’t getting a bonus to do so?
    Jeff Bezos says it best: “In the long-run, an employee staying somewhere they don’t want to be isn’t healthy for the employee or the company.”  That is one statement I wholeheartedly agree with.

    End of November.  It’s that time of year.  Football season is in full swing.  High school playoffs are just starting; college rankings shuffle as teams vie for that BCS Championship spot; Super Bowl predictions are taking shape for the NFL.  People are going all out – they can’t help it.  Gatherings are being planned; the chips and dip are ready to go.  Fantasy competitions are coming down to the wire and mid-week Madden is played just to pass the time.  That inexplicable game-day excitement is in the air. 
    There’s a buzz…an energy.  Fans are pumped.
    Then there’s the look – it’s all about the ensemble, the superstitions.  There’s the lucky T-shirt.  The favorite scarf.  The colorful face paint.  The faithful hat.  Or the unthinkable – the playoff beard.   There is no stopping the dedicated fan.
    Enthusiasm, loyalty, passion, hope, community, allegiance – just some of the adjectives that describe this unique and passionate (borderline obsessive) time of year.
    These are also the words that have me begging the question… What if this level of energy were to translate into the workplace?
    Can you imagine?  What if we were able to harness all of this energy and release it into our jobs, our companies, our cubicles? 
    What would that look like?  Perhaps I’m being idealistic, but my guess is: what we long for it to look like!  It would be a place of purpose, collaboration, productivity, even gratitude – a place where employees believe in the work they do.
    Is that you?
    I think if we’re truly honest with ourselves, this is our desire.  We want the 40+ hours a week that we work to be for more than just to pay the bills – for something bigger than ourselves, where we really feel like we’re learning and contributing to the betterment of this world.  Like the diehard football fan, we want to be proud of our workplace and represent it with enthusiasm.
    Unfortunately this isn’t always reality.  There are tough projects, tough managers, tough clients and limited time.  There are bills to be paid and responsibilities to take care of.  But the first step starts with US – asking ourselves these questions: Am I fulfilled in my professional life?  Is the organization I am with encouraging me to reach my full potential?  Do I believe in its mission?  Even more so, am I doing all I can to stretch myself and contribute to my current organization, to ultimately have it become a place I believe in?
    Like the football fan, it’s a two-way street.  We must find that mission we are passionate about, and at the same time once there, we must give it our full commitment to make it a place we can be proud of.
    Employee Passion can be a real possibility, but it doesn’t just come about on its own.  Intrinsic value starts with choices – there are decisions to be made.  So ask yourself what you truly want, and go for it 100%.  Paint your face, grow the beard and throw the party!  Let’s find our stadium and become workplace fanatics.
